¸ñÀû: º» ¿¬±¸ÀÇ ¸ñÀûÀº È£½ºÇǽº°£È£»çÀÇ ¿ªÇÒ¼öÇàÁ¤µµ¿Í Á÷¹«¸¸Á·µµ¸¦ ÆľÇÇÏ°í, ¿ªÇÒ¼öÇàÁ¤µµ¿Í Á÷¹«¸¸Á·µµ¿¡ ¿µÇâÀ» ¹ÌÄ¡´Â ¿äÀÎÀ» ºÐ¼®Çϴµ¥ ÀÖ´Ù.

¹æ¹ý: ÀÚ·á¼öÁýÀº Àü±¹ 53°³ ±â°ü¿¡¼­ 6°³¿ù ÀÌ»ó ±Ù¹«ÇÏ°í ÀÖ´Â 189¸íÀÇ È£½ºÇǽº °£È£»ç¸¦ ´ë»óÀ¸·Î ±¸Á¶È­µÈ ¼³¹®Áö¸¦ »ç¿ëÇÏ¿© ÀÚ±â±âÀÔ½ÄÀ¸·Î 2007³â 10¿ùºÎÅÍ 11¿ù »çÀÌ¿¡ ½ÃÇàÇÏ¿´´Ù. ¿ªÇÒ¼öÇàÁ¤µµ ÃøÁ¤µµ±¸´Â RiehlÀÇ °£È£¿ªÇÒÀ» ±âÃÊ·Î À¯Àº±¤(1979)ÀÌ °í¾ÈÇÑ µµ±¸¿Í ÃÖÈ­¼÷ µî(2005)ÀÇ ¿¬±¸¸¦ ¹ÙÅÁÀ¸·Î 8°³ÀÇ ¿µ¿ªÀ¸·Î ±¸¼ºÇÏ¿© ¸¸µé¾úÀ¸¸ç, ÀÌ µµ±¸ÀÇ ½Å·Úµµ´Â Cronbach¡¯s =.963 À̾ú´Ù. Á÷¹«¸¸Á·µµ´Â Slavitt et al.(1978)ÀÇ µµ±¸¿Í ¹ÚÁ¤¼ø(1994)ÀÇ ¿¬±¸µµ±¸¸¦ ¼öÁ¤¡¤º¸¿ÏÇÏ¿© 6°³ÀÇ ¿µ¿ªÀ¸·Î ±¸¼ºÇÏ¿´À¸¸ç, ÀÌ µµ±¸ÀÇ ½Å·Úµµ´Â Cronbach¡¯s =.881À̾ú´Ù. ¼öÁýµÈ ÀÚ·áÀÇ ºÐ¼®À» À§ÇØ SPSS WIN 12.0 ÇÁ·Î±×·¥À» ÀÌ¿ëÇÏ¿´À¸¸ç, ½Ç¼ö¿Í ¹éºÐÀ², Æò±Õ°ú Ç¥ÁØÆíÂ÷, t-test, ANOVA, Pearson Correlation Coefficient µîÀ¸·Î ºÐ¼®ÇÏ¿´´Ù.

°á°ú: º» ¿¬±¸ÀÇ ´ë»óÀÚ´Â ¸ðµÎ ¿©ÀÚ¿´À¸¸ç ¿¬·ÉÀº 20¢¦29¼¼±ºÀÌ 33.3%·Î ¸¹¾Ò°í Æò±Õ ³ªÀÌ´Â 36.7¼¼À̾ú´Ù. 87.8%°¡ Á¾±³¸¦ °®°í ÀÖ¾úÀ¸¸ç 59.3%°¡ º´µ¿Çü¿¡¼­ ±Ù¹«ÇÏ°í ÀÖ¾ú´Ù. ´ëºÎºÐ ±Ù¹«±â°ü¿¡ È£½ºÇǽº ÆÀ ±¸¼ºÀÌ µÇ¾î ÀÖ¾úÀ¸¸ç, È£½ºÇǽº¡¤¿ÏÈ­°£È£ °æ·ÂÀº 1³â ÀÌ»ó¢¦5³â ¹Ì¸¸ÀÌ 57.7%·Î ¸¹¾Ò°í, È£½ºÇǽº¡¤¿ÏÈ­±³À°Àº È£½ºÇǽº°£È£ ±³À°À̼ö(12°³¿ù À̳»)°¡ 58.7%À̾ú´Ù. ´ë»óÀÚÀÇ ±Ù¹« Áß °¡Àå Å« ¾î·Á¿òÀ¸·Î´Â ȯÀÚ¿Í °¡Á·ÀÇ °£È£ 28.8%, ÀÇ·áÁ¦µµ µîÀÇ È¯°æÀå¾Ö 23.6%, ³·Àº º¸¼ö 15.3%, ¿ªÇÒÀÇ ¸ðÈ£¼º 13.1% µî À̾ú´Ù. È£½ºÇǽº°£È£»çÀÇ Á÷¹«¸¸Á·À» ³ôÀ̱â À§ÇØ °³¼±ÇÒ »çÇ׿¡ ´ëÇÑ ÀÇ°ßÀ¸·Î´Â Àü¹®°¡Àû À§Ä¡ ¹× Á¸Áß 33.1%, ¾÷¹«¿©°Ç °³¼± 23.2%, º¸¼ö Àλó 22.4%, ÇàÁ¤Àû Áö¿ø 11.8% µî À̾ú´Ù. ´ë»óÀÚÀÇ ¿ªÇÒ¼öÇàÁ¤µµ¿Í Á÷¹«¸¸Á·µµ´Â °¢°¢ 3.53Á¡, 3.39Á¡À̾ú´Ù. È£½ºÇǽº°£È£»çÀÇ ¿ªÇÒ¼öÇàÀº ¿ËÈ£ÀÚ, ½Ç¹«Àü¹®°¡, Á¶Á¤ÀÚ(Çùµ¿), ±³À°ÀÚ, Áú °ü¸®ÀÚ, »ó´ãÀÚ, ÇàÁ¤°¡, ¿¬±¸ÀÚ ¼øÀ¸·Î ¼öÇàÇÏ°í ÀÖ¾ú´Ù. Á÷¹«¸¸Á·µµ´Â ¿¬·É Áõ°¡, È£½ºÇǽº ÆÀ ±¸¼º Á÷Á¾ ¼ö¿¡ µû¶ó, Á¶Á¤ÀÚ ¿ªÇÒ ¿©ºÎ, È£½ºÇǽº Àü´ã ¿©ºÎ, È£½ºÇǽº¡¤¿ÏÈ­ °£È£±³À° Á¤µµ, ±Ù¹«¸¦ °¡´ÉÇÑ ¿À·¡ÇÏ°í ½Í¾î ÇÏ´Â ´ë»óÀÚ¿¡¼­ À¯ÀÇÇÏ°Ô Â÷ÀÌ°¡ ÀÖ¾ú´Ù(p<.05). ´ë»óÀÚÀÇ ¿ªÇÒ¼öÇàÁ¤µµ¿Í Á÷¹«¸¸Á·µµ´Â Åë°èÀûÀ¸·Î À¯ÀÇÇÑ ¼ø»ó°ü°ü°è¸¦ ³ªÅ¸³»¾ú´Ù(r=.541, p<.01).

°á·Ð: ÀÌ»óÀÇ °á°ú¸¦ Á¾ÇÕÇÏ¿© º¼ ¶§, È£½ºÇǽº°£È£»ç °³Àΰú Àü¹®Á÷ÀÇ ¹ßÀüÀ» À§Çؼ­´Â ¿¬±¸Çϸç ÀÏÇÏ´Â ÀÚ¼¼¿Í ¸ðµç ¿ªÇÒ¼öÇà¿¡¼­ Àû±ØÀûÀÌ°í âÁ¶ÀûÀÎ ³ë·ÂÀÌ ¿ä±¸µÈ´Ù. ±×¸®°í º¸¼ö¿¡ ´ëÇÑ ³·Àº ¸¸Á·µµ¿¡µµ ºÒ±¸ÇÏ°í ÀüüÀûÀÎ ¸¸Á·µµ°¡ ³ôÀº °ÍÀº ¾÷¹«¼öÇà¿¡ À־ÀÇ ¸¸Á·°ú È£½ºÇǽº.¿ÏÈ­ÀÇ·á¼­ºñ½º¿¡ ´ëÇÑ °¡Ä¡¿¡¼­ ¸¹Àº ¸¸Á·À» ¾ò°í ÀÖ´Â °ÍÀ¸·Î º¸ÀδÙ. ÀÌ´Â ÇâÈÄ È£½ºÇǽº°£È£»çÀÇ º¸¼ö¿¡ ´ëÇÑ °³¼±ÀÌ ½Ã±ÞÇÔÀ» º¸¿©ÁÖ´Â °á°ú¶ó°í ÇÏ°Ú´Ù.

Purpose: The purpose of this study was to provide the basic information on the improvement plan by identifying the role accomplishment and job satisfaction of the hospice nurses and analyzing the factors that impact such role accomplishment and job satisfaction.

Methods: The data was collected of 189 hospice nurses who have been working more than 6 months in 56 hospice programs registered in Korea Hospice Association and Korean Catholic Hospice Association from October to November, 2007 by structured questionnaire which was developed by Ryu(1979), based on the Riehl¡¯s nursing role and the research of Choe(2005) on the role of hospice nurse.

Results: The role accomplishment and job satisfaction of the study subject were 3.53 point and 3.39 point, respectively. The roles of hospice nurses were accomplished by the order of advocator, nursing care provider, coordinator (cooperation), educator, quality manager, counsellor, administrator, and researcher. The job satisfaction of the hospice nurses was shown highest in the satisfaction of professional status, followed by the satisfaction of the interaction, satisfaction of the task itself, satisfaction of the administrative aspect, satisfaction of the autonomous, and the lowest in the satisfaction of the pay. The role accomplishment of the subjects according to their socio-demographic and job characteristics was found to have a significant difference by their age, marriage status, academic background, and position. It also has a significant difference by whether they play role of coordinator, whether they took whole responsibility as hospice, working experience as hospice/palliative nurse, and the level of hospice/palliative nursing training(p<.05). In the study of job satisfaction of the subjects according to their socio-demographic and job characteristics, the job satisfaction was found to have a significant difference by the increase of age, the number of duties consisting the hospice team, whether they play role of coordinator, whether they take whole responsibility as hospice, the level of hospice/palliative nursing training, and whether they wish to work for as long as possible(p<.05). The role accomplishment and the job satisfaction of the subjects showed a statistically significant positive correlation. (r=.541, p<.01)

Conclusion: Raised saiary will be increased hospice nurse¡¯s job satisfaction. And we suggest a repetitive study using the identical tool to the equally extracted subjects with same representativeness of each hospice/palliative institute type. For the expanded role and enhanced professional standard of hospice nurses, we also suggest a study on the improvement plan to enhance the roles of researcher and administrator.
